Today I spoke with Maria Paula Arregui, COO of MercadoPago. Paula has been part of the company since day one. Over her 24 years at MercadoLibre, she has led areas such as operations and product, and has played a key role in the expansion and consolidation of MercadoPago, the fintech with more than 50 million users in Latin America.

[5:35 ] - Career at Mercado Libre
Paula shared details about the progression of her career at Mercado Libre, where she started as a financial controller and 20 years later is COO of Mercado Pago.
- What were some of the key moments that allowed Paula to stand out and change her trajectory within the company?
- If Paula had to point to some principles or key decisions that led her to that position, what would they be?
[18:11] - Reasons for Mercado Pago’s Success
Innovating inside a startup when there is already a business that is doing well and growing quickly is very difficult. Few companies have managed to do it, such as Apple, Amazon, and Mercado Libre.
- Could Paula take us back to the early days of Mercado Pago and share a story or memory that exemplifies that they were creating something special?
Today, Mercado Pago is probably the most successful fintech in Latin America.
- What ingredients allowed Mercado Pago to have so much success?
Mercado Pago offers online payments, offline payments, credit for individuals and businesses, cards, insurance, and more, while most fintechs focus on a single specific vertical.
- Why does Paula think Mercado Pago has managed to expand into so many different verticals?
When they started, the landscape was much less competitive than it is today.
Pedro Arnt has mentioned that, in the last cycle, startups were able to win with better technology, but that today incumbents have matched these capabilities and the new competitive advantages will be the more traditional ones, such as licenses or brand.
- Does Paula agree with this thesis? How would she say the market Mercado Pago plays in has changed, and how does that change what they need to keep winning in the years ahead?
[33:23] - Leadership and Empathy
Several people who worked with Paula have highlighted her ability to lead and to unite people behind an objective. A clear example of this was the launch of Mercado Pago’s QR in Argentina.
- Could Paula tell the story of this launch and share the most valuable lessons for other founders?
Justo, from Fudo, spoke a lot about Paula’s humanity and empathy in leading teams. Empathy is a quality many leaders look for, but few genuinely practice.
- Where does that empathy come from for Paula, and how does she think other leaders can develop it?
- How does Paula get the best out of her teams? And how does she balance being a leader with a high standard for quality without neglecting the human side?
[42:12 ] - Mercado Pago’s Culture
As a company grows and has more resources, it is common for teams to relax.
- How has Mercado Libre managed to keep that resourceful spirit and sense of urgency despite its size? How does Paula create those constraints on her team to generate more innovation and urgency?
Paula worked like a founder from day 1, even when they already had more than 20 thousand employees, working weekends or getting involved in projects that were not her area.
- What does it take to keep that entrepreneurial mindset as a company grows? (Compensation, autonomy to make decisions, organizational structure, etc.)
Both Mercado Libre and Mercado Pago have become a cradle of founders.
- How does Paula recruit these entrepreneurial profiles for her team? And when she hires them, does she already know they will probably leave? Is that a risk she feels comfortable with?
Mercado Libre has managed to retain, for many years, executives like Paula and other leaders who could leave for other large companies or start their own startups.
- What must a company like Mercado Libre do to retain such proven executives?
